They were thrilled to have Mollie Lombardi as their guest to talk about her project....HR Gives Back.  HR Gives Back to a Future without Parkinson’s is an idea started by Mollie Lombardi, Mike Pauletich, Teresa Thieme and Jeanne Achille. It is a way to help raise money and awareness for the fight against Parkinson's Disease.  It will live on as a way for HR to give back to other charitable organizations in the future.

Learn a new word: fact-resistant

Let's start with the definition, courtesy of Wordspy:

fact-resistant adj. Impervious to reason, counter-examples, or data, especially when they contradict one's opinions or values.

From the examples given on the Wordspy entry (on the science behind global warming, politics in the Middle East, violence due to firearms), the term fact-resistant seems to have been most commonly applied or ascribed in these kinds of political or 'hot-button' kinds of contexts. I suppose using the term fact-resistant is a slightly kinder and gentler way of saying. 'What the heck is wrong with you, you big dummy. Can't you just accept the truth of what I am telling you?'

But where fact-resistant is likely to be more relevant and applicable in the HR/workplace/talent management worlds are the conflicts and tensions that can arise between the data and analytics camps and the folks who prefer (or are just more comfortable with), the traditional or old-school ways of evaluating, assessing, and managing people.

Here are a few specific scenarios where you, as a modern, progressive, and 'seen Moneyball six times' HR pro might run into some fact-resistant colleagues:

The hiring manager that 'just can tell from looking in the candidate's eyes' whether or not they should be hired. He's been managing by 'gut feeling' for so many years, why should he change now? What does it matter what your data shows about what sources, backgrounds, and characteristic of candidates predict better performance? 

The CEO who 'gets a good feeling' when she walks around the office at 8AM (and again at 5PM), and sees cube after cube of people diligently working. She is not interested in hearing about your data that shows that engagement, retention, and productivity would all be improved by the introduction of more flexible working arrangements. Everyone looks happy to her, so why make changes?

The Chief Operating Officer that doesn't care that your compensation benchmarking data shows that you are trailing the market in some key areas and job roles - those same places and roles where your data also shows increased attrition and longer time-to-fill open roles than in less important areas. The COO just want to ensure that 'we pay just a little below market' to ensure stable and consistent gross margins. Peg everyone to '5% below market' and stop bugging me about this.

I think you get the idea. But the trouble with these fact-resistant types is not identifying them, it is trying to figure out how to rebut them. Because your normal and expected recourse is to just present more facts. And by definition, this probably isn't going to help very much.

Maybe appealing to the end results, the outcomes, instead of the math and data needed to get there is the best bet. Rather than hitting them with dashboards or spreadsheets that try to sell your idea, just go big on how you know how to fix the problem with X, Y, or Z, and how they will not only benefit, but also look like a hero in the process. 

The fact-resistant types are tough though. I still think the Knicks are a title contender this year.

I don't care what the numbers say.

Need to fill a technical job? It helps if you are in one of these four cities

Some really interesting and detailed data on jobs, job seekers, employment opportunities and the interplay among all the moving parts of the recruiting game in the recently released report from Indeed titled Beyond the Talent Shortage: How Tech Candidates Search for Jobs.

There is plenty of fascinating information in the report, but the one element I wanted to call out was the really pronounced and increasing preference by tech candidates for only four popular work locations - San Jose, San Francisco, Seattle, and Austin. According to the Indeed report, "In 2013, interest in the 18 software-related jobs we analyzed was 3.3 times greater in San Jose, San Francisco, Seattle, and Austin than in the US on average. In 2015, interest in those cities was 3.6 times greater."

The below chart from Indeed shows how these job seeker preferences for the 'Big 4' tech hubs compared to the US overall have increased over time:

So the Indeed data just puts some numbers behind what you have probably known for some time - if you are recruting technical talent and are not located in one of these Big 4 hubs, you're likely entering the competition already in a losing position. The Indeed data shows that while cities all across the US, heck, all over the world, are seeing increases in open technical jobs, that tech candidates are only honing in their efforts more on the Big 4 tech hubs.

So while in the past, and especially in times of recession, candidate interest would have been primarily driven by the availability of jobs, the increasing candidate interest in these 4 tech hubs suggests further concentration on the part of job seekers on these locales. 

What can/should you be doing if indeed, (pardon the pun), you have difficult technical jobs to fill and you are not located in one of the Big 4 tech hubs? The analysis from Indeed offers a few decent suggestions:

1. Get yourself to one of the Big 4 citiies. This is the 'fish where the fish are' strategy, and of course it is easier said than done. But if these trends continue on their recent trajectory, it is only going to become more challenging to recruit tech talent to non Big 4 locations. It might be worth setting up a small, satellite office in one of these sought-after locations when compared to the opportunity cost of having important roles remain empty.

2. Let go of your 'Everyone needs to be physically at HQ' policy. Organizations have seemingly gone around and around on the value/importance of having everyone on the team physically co-located versus embracing more flexible work arrangements. And I suspect these conversations and shifts in attitude will continue to go on pretty much forever. But if the talent you need has decided they (mostly) would rather be in Seattle or San Jose and you are in Pennsyltucky then you might have to make some kind of a compromise.

3. Figure out how to better 'sell' what your location does have to offer to candidates that generally prefer the big Tech hubs. A while back I wrote a post about 'selling' your non-glamourous city to candidates, and the things i touched upon then I think are more or less still true now. The Big 4 cities may have a lot to offer candidates, but (hopefully) your city does too. And it might also be time to take a cue from politics once in a while and go negative - those Big 4 tech hubs are not all wonderful, and your city might have the edge in things like cost of living, open space, even the presence of 'winter', which I am told some people enjoy.

There is plenty more interesting information in the Indeed report - take some time to look it over if you are at all interested on what their data shows and suggests about the market for technical talent.

Three lessons from getting caught offline unexpectedly

Everyone runs into this at one point or another - a sudden, unexpected, and uncertain as to the duration period where you are knocked offline, out of contact, and unable to do just about any real work. It happened to me this week, and I have to admit I was not really unprepared as to how to make the best (or at least not have it be the worst), of a tough situation.

These days, even a short stint of being out of contact can quickly escalate into a pretty dire set of circumstances - incoming messages pile up at an alarming rate, people are not sure why you are not getting back to them, (since you didn't know you needed to alert them), and certain folks begin to resort to alternate/additional means of contacting you when Option 'A' fails. To the person who followed up their email to me with a call, text, LinkedIn message, Twitter DM, AND Facebook message - this one is directed at you.

So what did I learn from the aftermath of being offline and off-guard for a few days that might help me be better able to handle such a situation should it occur again in the future? I can think of three big and simple things, plus one request for a tool that if it existed, would have helped me out immensely.

1. Making sure I had the actual phone numbers programmed into my phone of the most important 5 people that I am currently worknig with on various projects.  When you rely on email for about 95% of your work communication, and you are forced into a situation where you only have access to a phone, (and no charger), have extremely limited windows of time where you can work,  then trying to get much of anything done in email only for an extended period is just about impossible. Sometimes you have to just connect via phone to get anything done, and not having all of the numbers I needed at hand was a huge barrier to getting anything done.

2. Figuring out how to set up an 'Out of the Office' auto-responder when having access only to the email apps on my phone. Like I mentioned, I was caught off guard to being out of touch and I didn't know how long I would be essentially out of reach. From the apps I use on my phone for my various email accounts, I was unable, (given my limited time and attention), to set up the classic 'Out of the Office' auto-responders that while not perfect, at least would have given people trying to get in touch with me a general sense of what to do or expect. I need to figure out how to make that work.

3. Setting up 'smarter' email filtering. In the few moments I had to take a look at my email, I was simply overwhelmed with the volume of 'non-essential' messages I had to sift through in order to find the ones that did, truly matter. I have to take some time, find some add-on tools if needed, and set up a smarter system for tagging and filtering incoming messages to keep the Inbox clean of non-important items and more easily surface what is actually important. When you are working only with a phone, in very short time intervals, you need to only see what is needed.

So those are the three things I need to do to be ready to handle this situation the next time it comes up. But there is one thing I don't know how to do at all, because I don't think it exists, and that is how to set up the equivalent of the email 'Out of the Office' auto-responder on all of the other ways that people try and connect these days. Like I mentioned, when some emails were going unresponded to, I started getting LinkedIn messages, Twitter mentions, and texts, and there is not any way that I know of to have one, universal, 'Out of the office' that would cover all of these methods and platforms. Which is why, I continue to contend, they are mostly terrible for business communication. So please, someone build a tool (and it has to be an App), that can make the 'Out of the Office' universal across other apps and platforms besides email.

No doubt you have heard or read about, and possibly (more like probably), installed for yourself one of the popular Ad blocking programs or browser extensions in order to improve your web browsing experience, protect your privacy, and even perhaps to send a message to the internet publishers of the world that you are sick and tired of a terrible, ad-filled user experience.

While Ad blockers have been around for quite some time, their usage has recently seen a dramatic uptick. A study released last month by PageFair and Adobe reported that the usage of Ad blocking tools worldwide has grown by 41% in the last year, and now about 45 million US internet users use these tools, (a 48% growth rate in the 12-month period ending in June 2015).Robert Rauschenberg, Yoicks, 1954

Finally, ad blocking has hit the news more openly due to the recent release of Apple's update to the iOS operating system that powers iPhone and iPad that now supports Ad blocking apps and Safari browser extensions to enable ad blocking. Immediately, Ad blocking apps shot to the top of the App Store popularity charts, (although the number one app, Peace, was quickly withdrawn by its creator for reasons of 'conscience').

And the short-tern and pretty obvious repercussions to online publishers from this rise in user Ad blocking? 

A loss of revenue, for sure, for those sites that rely heavily on banner and display ads for revenue. If these ads are not seen, they can't be clicked on, and therefore can't produce revenue. From the user/reader perspective this is great, you never clicked on any of these ads anyway, and they drover slower page load times, potentially ate of monthly data allotments on mobile, and were just plain creepy and annoying. 

But for the publishers, you or me or anyone blocking these ads presents to their point of view almost a breach of understanding of sorts. The deal, such as it it, is that for non-subscription and non-paywalled sites, the publisher would provide 'free' content, and you, the reader, would 'agree' to put up with seeing and occasionally clicking on ads to fund the content creation operation. It is impossible to tell for sure the number of sites that if Ad blocking continues to grow at the current pace will end up either having to shut down, or adopt an alternate business models, (subscriptions, donations, or more 'sponsored conent'). Sponsored content, for now, looks enough like 'regular' content that the ad blockers can't easily identify it as such.

The deep backstory behind some of what is going on here, and not really worth diving into on an HR blog, is the macro battle being waged for user time and attention, and the corresponding advertising dollars that follow, between Apple, Google, Facebook and if you wanted to be generous, probably Twitter and LinkedIn too. The iOS 9 updated placed a non-deletable 'Apple News' app on your iPhone, Facebook wants every important publisher to publish direct to Facebook, and LinkedIn and its Pulse app want to be the sole source for your news as well.

Some of these companies, (Facebook and Apple for sure), want to control and segregate user's interactions with the internet into their own platforms, devices, and/or apps - formats where they can define the rules of engagement and protect their advertisers ads from being blocked. Others like Google, want to continue to drive traffic to sites (again, especially on mobile), that don't attempt to drive users to download individual publisher apps as opposed to using the mobile web.

It is still really hard to know how these trends are going to play out, how we find and consumer information might change, and how the revenue models will adapt. But ads are like water - they will continue to push and flow into whatever openings they can find to get in front of our eyeballs on on our mobile phone screens. 

But to tie this back, if I can, to the HR/Talent/workplace space, I think the potential for the reduction of independent voices in our space is the real threat and the thing to worry about longer term. If indeed the rise of Ad blocking, combined with the ubiquity, wealth, reach, and influence of the world's largest tech companies drive us to an environment where fewer, siloed, and single-entity controlled sources of information dominate the conversation, then that can't be good for the generation, discussion, and spread of new ideas.

This, to me, is worth paying attention to in the next couple of years. Sure, web pages free of ads do look better, load faster, and are less frustrating.

But if the tradeoff is a world where all of the news (or at least most of it), gets filtered, approved, and distributed via Apple, Google, and Facebook can't promise to be a less frustrating one either.
