    You need a rival, not just more competition

    Wanted to point out to a really interesting study/paper on the effects of rivalry and competition on individual performance. In the study titled 'Driven to Win: Rivalry, Motivation, and Performance', author and researcher Gavin Kilduff took a look at what the phenomenon of interindividual rivalry (think Bird - Magic, Bill Gates - Larry Ellison, or Beatles - Rolling Stones) and its consequences for motivation and task performance.

    Long story short, (and the paper is kind of long so I will save you from reading the entire thing if that is not your bag for a Friday), is that in a study of competitive distance runners it was found that the presence in the competition of a rival, increased individual performance by as much as 25 seconds over a distance of 5K.

    And the paper makes an important distinction between what constitutes a rival versus the more general and generic idea of competition. A rival, in this context, is another runner with which you have competed against numerous times in the past and whose finishing times were consistently near to yours, such that in the course of many races contested over time you would have come to 'know' and recognize that competitor as a rival.

    So at the starting line, during the race, and in the important drive to the finish line you would in theory see and recognize this rival, and at least according to the study, your performance would improve relative to a race where you were just trying to do your best and not trying to best your rival.

    It is kind of an interesting concept I think, that there is a difference in performance that is driven by a rivalry compared to the more general and abstract notion of competition. Competition is vague. A rivalry has a name and a face and talks trash about you sometimes.

    If indeed we perform better when we have a rival what might that suggest for more mundane situations in the workplace? Should managers more actively pit one employee against another in performance-related competitive situations in order to foster the notion of rivalry?

    Should organizations more explicitly identify and benchmark against key competitors and strive to 'defeat' them in sales, recruiting, or other corporate contests?

    Should each if us personally select or identify a 'rival' to measure ourselves against and to compete with on a day-to-day basis?

    Three quick performance lessons from the Oracle of Omaha

    Legendary investor and Berkshire Hathaway CEO Warren Buffet dropped his annual shareholder letter last week, and as usual it is full of insights about investing and business and offers plenty for anyone interested in better performance - of investments, organizations, or individuals to think about and learn from.

    1. On taking the long view

    Buffett: "Games are won by players who focus on the playing field -- not by those whose eyes are glued to the scoreboard. If you can enjoy Saturdays and Sundays without looking at stock prices, give it a try on weekdays."

    HR/Talent lesson: Like many investments, the true payoff on many talent decisions/initiatives are only realized in the fullness of time. New hires can take as long as a year to be fully productive, that big HRMS project could have an 18-month timeline, and that new recruiting blog or Facebook page you've set up is simply not going to catch in the first month. We want, or are trained to expect, a faster payoff or return on everything we do, but as Buffett reminds us, often patience will be rewarded. Probably the most difficult, and most valuable, ability for any manager is the ability to know just how long to keep pursuing a strategy and when to change course.

    2. On understanding your strengths and weaknesses

    Buffett: "You don't need to be an expert in order to achieve satisfactory investment returns. But if you aren't, you must recognize your limitations and follow a course certain to work reasonably well. Keep things simple and don't swing for the fences."

    HR/Talent lesson: This is the classic workplace  trap of wanting to do everything yourself, followed closely by trying to staff your team with people that also think they can do everything. I am utterly convinced people are more happy, engaged, and productive simply doing the things they are good at more often than they have to attempt the things where they are not so capable. Let people build on their strengths, don't focus obsessivley on trying to push them into areas where they are not ready, or not as talented. Some folks will want to stretch and challenge themselves no doubt, but not everyone is that comfortable or that driven, and that is ok too.

    3. On listening too intently to what others think

    Buffett: "Forming macro opinions or listening to the macro or market predictions of others is a waste of time. Indeed, it is dangerous because it may blur your vision of the facts that are truly important. (When I hear TV commentators glibly opine on what the market will do next, I am reminded of Mickey Mantle's scathing comment: "You don't know how easy this game is until you get into that broadcasting booth.")

    HR/Talent lesson: I am a pessimist or a cynic I suppose, but I remain convinced that about 75% of the people you know really don't care about your career success, 20% are actively conspiring against you to various degrees, and maybe 5% are truly in your corner. You should care about what these 5% have to say, listen to their advice, etc., and everyone else should be ignored. Completely. And if you are not sure if a particular person is really on your side or not, then you can just assume they are part of the 95% you should be ignoring and thus, ignore them as well.

    Once again, really solid advice and perspective from a guy who's credentials mostly speak for themselves. Think about the medium term and long term, know what you are good at (and like to do), and don't get caught up in what the crowd thinks - most of them hate you and want you to fail anyway.

    REPRISE: On the display of the spoils of victory

    Note: The blog is taking some well-deserved rest for the next two weeks (that is code for I am pretty much out of decent ideas, and I doubt most folks are spending their holidays reading blogs anyway), and will be re-running some of best, or at least most interesting posts from 2013. Maybe you missed these the first time around or maybe you didn't really miss them, but either way they are presented for your consideration. Thanks to everyone who stopped by in 2013!

    Spending a couple of hours combing through the 2013 archives to find the ones to re-run these last two weeks made something incredibly clear to me - I was obsessed with robots. So for the last REPRISE post I had to find something that was not about automation or scary robots or our increasingly frightening future. The below post was one that I liked a lot, and it was NOT ABOUT ROBOTS. This was a look at where and how we choose to display things like trophies or awards says about us, our workplaces, and what we value. The piece originally ran in September 2013.

    On the display of the spolis of victory


    Last night I attended the back to school open house and curriculum review event held at the middle school that my son attends. It was altogether an interesting and well-run event, the school is one of the finest in all of New York State, the teachers were energetic and engaged, and the administrators are committed to high academic standards and to creating an environment of respect, inclusion, and student success.

    Actually in the several years my son has attended schools in this district I have been continually impressed with the quality of instruction and the emphasis on achievement.  And by that I mean academic achievement. Sure, the school has all the requisite sports teams that most other schools do, but I never get the feeling that the sports teams are all that important, and certainly not nearly as important to the overall school and local community as they can be in other parts of the country.

    The tour around the school progressed and at a point late in the program we reached a large, windowless  classroom located sort of in the way, way back of the school that is the home to for lack of a better term, the 'gifted' or 'extra special' classes. You know the kinds of classes where students that are doing well in their regular courses get to extend and stretch into new and different kinds of assignments and activities. Some of the projects the kids take on involve exploring in greater detail aspects of their more formal course work, while others are completely new endeavors like movie making or creating school and community service projects.

    One of the activities associated with this 'extra' instruction class is the classic Academic Challenge Competition, that I remember from back in the day as the 'College Bowl'.  You know, this was the contest that pits teams of students against other schools in a Jeopardy! like setting to see which schools team has the most, (and fastest), knowledge of math, science, history, geography, and so on. As the teacher was describing the Academic Challenge team and telling us parents about how the team competes in various competitions, she remarked how our school's team had been pretty successful over the years, winning or placing in many top-level competitions. 

    As evidence of this success, she pointed to a large shelf on one side of the long room that was the home of two or three rows of similarly sized and shaped trophies, and said something like 'And you can see a few of the trophies our teams have won over the years over there."

    I thought, as I looked at the dozen or so trophies that were won for academic successes and were being kept in a room way in the far back corner of the school, that it was kind of funny that even in a school not known for and all that focused on sports that the similar prizes won for winning the odd volleyball or lacrosse or soccer title over the years were prominently displayed in a custom and large glass covered trophy case in the school's lobby, within the sight lines of everyone entering the school.

    I suppose it matters, at least some, how we present, display, and commemorate our successes.

    SPORTS WEEK #2 - It's good to have enemies

    Note to readers: As I have had a really busy Summer and early Fall preparing for the now recently concluded HR Technology Conference, the posting frequency here has been pretty diminished lately. Additionally, I find myself well behind my regular number of 'sports' posts that form the basis of my contribution to the annual 8 Man Rotation E-book on sports and HR. So I have declared this week of October 21 to be 'Sports Week' on the blog. I'm shooting for 5 days of sports-themed posts to make sure I don't get dropped from the 8 Man crew. So if sports takes are not your thing, check back in a week of so, when I will probably have another equally inane theme working.

    Onward..

    Quick bit of background for the non-NBA fans that might be reading this.

    There are two NBA franchises that call Los Angeles home - the Lakers, who have been one of the most successful teams in all of North American sports over the decades, and the Clippers, who have been one of the least successful, inept, and downright sad organizations in their history. Additionally, both teams play their home games in the same arena - the Staples Center. 

    If you are a casual or even a non-fan of the NBA chances are you at least know the famous Laker teams led by all-time legends like Jerry West, Kareeem Adbul-Jabbar, Magic Johnson, Shaquille O'Neal, and Kobe Bryant.

    You have probably not ever heard of the Clippers. The Lakers have consistently played for and won championships, while the Clippers at best have been a faceless also-ran, and at worst, have been the laughing stock club of the league.

    But in the last couple of seasons the fortunes and outlooks are starting to shift, just a little for the Los Angeles teams. The Lakers, beset by injuries and the aging of their star players are in a downward trend, while the Clippers, with much younger and dynamic stars are more optimistic than ever about their chances to compete for the NBA title.

    To add to the Clippers' sense of optimism, the team hired a new coach, the respected Doc Rivers, who has won a title as coach of the Boston Celtics, and is widely regarded as one of the top 5 coaches in the sport. The presence of a leader like Rivers, along with the group of young and talented players has the Clippers thinking big for the upcoming season.

    But before the Clippers can 'win' the NBA, they need to first climb out of the shadow of their much more well known, and successful (at least historically), co-tenants of the Staples Center, the Lakers.

    And Doc Rivers has, before the first game of the new season has even tipped off, fired the first blow on his home turf - by ordering the Lakers' 16 NBA Championship banners that hang from the Staples Center rafters be covered up with posters of members of the current Clippers squad when the Clippers are playing their home games. 

    Some details from the Ball Don't Lie blog:

    The Los Angeles Clippers and Lakers both moved into the Staples Center during the 1999-00 season, the only NBA teams to share an arena. Since then, the Lakers have hoisted five NBA championship banners to add to their 16 in total, alongside two other conference titles in that span. In that time the team has also added two more retired numbers to the jerseys that hang at the top of the arena, bringing that total to nine, while also hoisting two tributes to the championship Minneapolis Lakers and late Hall of Fame broadcaster Chick Hearn.

    In that time, the Clippers have accomplished … well, they made it to the second round a couple of times.

    New Clippers coach Doc Rivers is attempting to change that. After the laissez-faire turn of former coach Vinny Del Negro, the former Boston Celtics coach has decided to instill a defensive mindset and more consistent offensive philosophy for a Clippers team that disappointed with a first round exit in last year’s playoffs. And to drive a team-first point home, he’s asked the Staples Center to cover the Lakers banners when the Clippers take hold of the arena. From the Los Angeles Times.

    Said Rivers, "Listen, I think this is our arena when we play," Rivers said. "So I just thought it would be good that we show our guys. No disrespect to them. But when we play, it's the Clippers' arena as far as I know."

    To the non-sports fan this may seem pretty insignificant, as in, 'So what, the Clippers are covering up the Lakers banners when they are playing. Big deal.' 

    But to a professional team, and their fans, these championship banners symbolize excellence, dedication, sacrifice, hard work, and ultimately team pride.  To cover them up is a like an insult or a gesture of disrespect, (at least that is how I would interpret the move).

    But from Rivers perspective, the decision makes complete sense. His team can't even think about winning the NBA title until they begin by 'winning' their home court. And unique to the Clippers, winning their home court means conquering one of the most successful, and world famous sports franchises of them all, the Lakers.

    Life is better, or at least more interesting with a few enemies.

    Batman needed the Joker. Luke Skywalker needed Darth Vader. Maverick needed Iceman.

    I am sure Rivers and the Clippers want to be the 'new' Lakers in Los Angeles, but to get there they are going to have to see their neighbor as more of their enemy.

    And to crawl out from under the Lakers' shadow, covering up the banners that testify to Laker success is a smart move. Sure, it may tick off the Lakers, but that is the idea I think. You can't climb to the top without making a few enemies along the way.
